You need to have a player spend 10 years with you at one club before retiring to unlock this.
I played the game normally until around the 8th season. From there, I offered contracts to 3-4 long serving players till 2032 (the 11th season), and went on holiday indefinitely. For holiday instructions, I put these players into the first eleven and told them to use the chosen players as much as possible (to keep them happy).
I then drove to work while the game auto-ran. The notification for the achievement popped on the Xbox app on my phone just after an hour and a half when I was in the office.

My ‘son’ is currently in my first team squad and this achievement still hasn’t popped. Bugged.

Not bugged. There are two sons achievement. This one requires having a player retires after spending 10 years at the club with you. Doesn't matter if you have the other son achievement, which simply requires you to spend 10 years at the same club.
